Das Ziel dieser Arbeit ist zu verstehen, welche organisatorischen und beruflichen Faktoren neben der finanziellen Entlohnung einen Ingenieur dazu bewegen, ein Start-up einem Konzern als Arbeitgeber vorzuziehen. Der Fokus liegt dabei auf dem Einfluss von Employer Branding in Stellenanzeigen auf die Entscheidungsfindung von Ingenieuren, die in Österreich oder Deutschland leben und arbeiten. Die innovativen Produkte und Dienstleistungen entwickelt von Start-ups sind für die Gesundheit und das Wachstum einer Volkswirtschaft wesentlich. Um jedoch die Innovation zu fördern, benötigen Start-ups technische Talente, die auf dem Arbeitsmarkt sehr gefragt sind. In diesem War for Talent konkurrieren insbesondere junge Start-ups und etablierte Konzerne um Talente. Allerdings verfügen Start-ups im Vergleich zu etablierten Konzernen nur über begrenzte Ressourcen. Um mit großen Unternehmen konkurrieren zu können, ist es daher für Start-ups von entscheidender Bedeutung, die organisatorischen und beruflichen Merkmale zu ermitteln, die für Talente wichtig sind, und diese mit potenziellen Mitarbeitern zu kommunizieren. Aus diesem Grund wird in dieser Masterarbeit untersucht, ob die Nennung von vier Merkmalen in Stellenanzeigen von Start-ups sowie die persönliche Risikobereitschaft von Ingenieuren die Attraktivität von Start-ups gegenüber Konzernen erhöhen. Dabei bilden die Konzepte Employer Branding und P-O-Fit den theoretischen Rahmen. Darüber hinaus wird eine Literaturrecherche zur MINT-Rekrutierung durchgeführt. Der Datensatz von 131 gültigen Fällen wurde durch die Versendung eines Online-Fragebogens einschließlich einer Vignettenstudie erstellt. Anschließend wurde er mit einer multiplen Regressionsanalyse ausgewertet. Die Ergebnisse zeigen, dass nur der Faktor persönliche Entwicklung in einem herausfordernden Arbeitsumfeld einen statistisch signifikanten Einfluss auf die Attraktivität eines Start-ups gegenüber einem Konzern hat. Darüber hinaus weisen die Ergebnisse darauf hin, dass die Klarheit der angebotenen beruflichen Aufstiegsmöglichkeiten die Attraktivität von Start-ups erhöht. Es wird erwartet, dass die Ergebnisse die weitere Forschung in den Bereichen MINT-Rekrutierung und Employer Branding unterstützen werden. Außerdem sollen sie Start-ups in ihrem Bestreben unterstützen, eine attraktive Arbeitgebermarke aufzubauen, um Talente aus dem Ingenieurwesen anzuziehen.

The purpose of this thesis is to understand the organisational and job factors besides financial renumeration inducing an engineer to prefer a start-up over a corporation as an employer. In doing so, the focus is on the influence that Employer Branding has on the decision-making of engineers living and working in Austria or Germany when applied in job advertisements. The innovative products and services developed by start-ups are essential to the health and growth of an economy. However, to promote innovation, start-ups are in need for engineering talent which is under high demand on the labour market. In this War for Talent, particularly start-ups and corporations are competing for talent. Nevertheless, start-ups have limited resources compared to established organisations. Therefore, to be able to compete with large organisations, it is essential for start-ups to identify the organisational and job characteristics that are important to engineering talent and to communicate them with potential employees. For that reason, this thesis studies whether the stating of four organisational and job factors in job advertisements of start-ups together with a higher personal risk tolerance of engineers are increasing the organisational attractiveness of start-ups over corporations. In this pursuit the concepts Employer Branding and P-O Fit are building the theoretical framework. Moreover, a thorough literature review on STEM recruitment is conducted. The dataset of 131 valid cases was created by sending out an online questionnaire including a vignette study. Further, it was analysed carrying out a multiple regression analysis. The main results yield that only the factor Personal Development in a Challenging Work Setting has a statistically significant effect on the attractiveness of a start-up over a corporation. Moreover, the findings point out that the Clarity of the Offered Career Advancement Opportunities increase the attractiveness of start-ups. The findings are expected to support further research in the fields of STEM recruitment and Employer Branding. Moreover, they should guide start-ups in their aim to build an attractive Employer Brand attracting engineering talent.
