Mitarbeiterwertschätzung ist ein zentraler, jedoch häufig vernachlässigter Faktor im Verhalten innerhalb von Organisationen, insbesondere im interkulturellen Kontext. In dieser Studie wird untersucht, wie Beschäftigte in Deutschland und den USA Wertschätzung am Arbeitsplatz wahrnehmen und erleben. Theoretische Grundlagen sind unter anderem die Selbstbestimmungstheorie, die Theorie der organisationalen Unterstützung sowie die Kulturdimensionen nach Hofstede und dem GLOBE-Projekt. Das Ziel der Arbeit besteht darin, die Aspekte von Wertschätzung zu erfassen, die für Mitarbeitende besonders wichtig sind, sowie, in welchem Ausmaß sie Wertschätzung tatsächlich erfahren und wie stark die Lücke zwischen Erwartung und Realität länderspezifisch ausfällt. Auf Basis einer quantitativen Online-Umfrage mit 986 Teilnehmenden (je zur Hälfte aus Deutschland und den USA) wurden 24 Wertschätzungsdimensionen sowie deren Quellen (Vorgesetzte bzw. Kolleg:innen) analysiert und Zusammenhänge mit Arbeitszufriedenheit und organisationaler Identifikation untersucht. Die Ergebnisse zeigen, dass deutsche Beschäftigte häufiger Wertschätzung erhalten und geringere Erwartungslücken berichten, insbesondere Frauen. In den USA hingegen ist Unterwertschätzung stärker verbreitet, vor allem bei zwischenmenschlichen Beiträgen. Die Studie unterstreicht kulturelle Unterschiede im Erleben von Wertschätzung und betont die Bedeutung kontextspezifischer Anerkennungsstrategien in internationalen Organisationen.

Employee appreciation is a crucial yet frequently overlooked factor in organizational behavior, especially in cross-cultural contexts. This study examines how employees in Germany and the U.S. perceive and experience appreciation in the workplace. Using theories such as Self-Determination Theory, Organizational Support Theory, and the cultural dimensions frame¬works of Hofstede and GLOBE, the research explores which aspects of appreciation employees value most, how much appreciation they receive, and how expectation-reality gaps vary between countries. Based on a quantitative survey of 986 employees (with roughly equal samples from Germany and the U.S.), the study analyzes the importance and frequency of appreciation across 24 items. It distinguishes between sources of appreciation (supervisors vs. colleagues) and links appreciation to job satisfaction and organizational identification. The results show that German employees report higher levels of received appreciation and smaller gaps between expected and actual recognition, particularly among women. U.S. employees, by contrast, experience more underappreciation, particularly for socio-emotional contributions. These results highlight cultural differences in how appreciation is perceived, emphasizing the need for context-sensitive recognition strategies in international organizations.
