Mitarbeitende, die sich am Arbeitsplatz nicht wertgeschätzt fühlen, würden die Arbeitsstelle verlassen. Wertschätzungskommunikation hat daher große Bedeutung in Organisationen. Besonders relevant ist die Signaltheorie. Wertschätzung wird als Signal verstanden, das von Mitarbeitenden wahrgenommen und interpretiert wird. Auf organisationaler Ebene sind jedoch die Auswirkungen von Wertschätzung unbekannt. Bestehende Instrumente erfassen sie nur individuell oder als Teil umfassenderer Konzepte. Ein spezifisches Messinstrument zur kollektiven Wahrnehmung von Wertschätzung in Organisationen fehlt bislang. Ziel dieser Arbeit war daher die Entwicklung eines validen und reliablen Messinstruments, um ein Wertschätzungsklima bestimmen zu können. Im Rahmen einer quantitativen Onlinebefragung (N = 144) wurden 15 Items von Einwiller et al. (2025) getestet. Dabei war diese Arbeit die Pilotstudie. Acht Items bilden eine eindimensionale Skala, die valide und reliabel misst. Die Ergebnisse zeigen, dass sowohl Konstrukt- als auch Kriteriumsvalidität vorliegen. Ein eigenständiges Wertschätzungsklima korreliert mit der Wertschätzung durch Führungskräfte und Kolleg:innen. Ein positivwahrgenommenes Wertschätzungsklima hängt positiv mit Arbeitszufriedenheit und Engagement und negativ mit Kündigungsabsicht zusammen.

Employees who do not feel appreciated in the workplace are more likely to leave their jobs. Consequently, communicating appreciation within organizations is of central importance. Signaling theory is particularly relevant. Appreciation consists of signals perceived and interpreted by employees. However, the effects of appreciation at the organizational level remain unknown. Existing instruments measure appreciation only at the individual level or as part of broader constructs. A specific instrument for capturing collective perceptions of appreciation within organizations is currently lacking. The aim of this study was therefore to develop a valid and reliable measurement instrument to assess appreciation climate. As part of a quantitative online survey (N = 144), 15 items developed by Einwiller et al. (2025) were tested. This thesis served as the pilot study. Eight items formed a unidimensional scale that is both valid and reliable. The results indicate evidence of construct and criterion validity. An independent appreciation climate is associated with appreciation from supervisors and colleagues. A positively perceived appreciation climate is negatively related to turnover intention and positively related to job satisfaction and engagement.
