Während Gesundheitsförderung im Schulbereich weit verbreitet ist, werden betriebliche Maßnahmen für junge Beschäftigte bislang seltener umgesetzt, besonders im Bereich Ernährungsförderung. Lehrlinge befinden sich in einer Übergangsphase, in der sich langfristige Ernährungs- und Gesundheitsroutinen entwickeln. Gleichzeitig sind Motivation, Zufriedenheit und Bindung an den Ausbildungsbetrieb zentrale Faktoren für eine erfolgreiche Ausbildung. Vor diesem Hintergrund untersucht diese Masterarbeit, ob und durch welche Mechanismen betriebliche Ernährungsprogramme die Arbeitsmotivation von Lehrlingen beeinflussen können. Methodisch kombiniert die Studie qualitative Interviews (n = 12 Expert*innen aus Lehrbetrieben) mit einer quantitativen Befragung (n = 345 Lehrlinge) in Österreich. Die Ergebnisse zeigen, dass Lehrlinge, die an Ernährungsmaßnahmen teilnehmen, tendenziell höhere Arbeitsmotivation und Arbeitszufriedenheit aufweisen, wobei die tatsächliche Nutzung der Maßnahmen entscheidender ist als deren bloße Verfügbarkeit. Die Vielfalt der Angebote steht positiv in Zusammenhang mit der Zufriedenheit, während einzelne Ernährungsmaßnahmen keinen stabilen direkten Zusammenhang mit der Arbeitsmotivation zeigen. Die finanzielle Lage der Lehrlinge erweist sich als relevanter Einflussfaktor, der stärker mit der Motivation zusammenhängt als einzelne Ernährungsangebote. Dies deutet darauf hin, dass Ernährungsprogramme Motivation und Zufriedenheit unterstützen können, sollten jedoch Teil eines umfassenderen Ansatzes sein, der auch sozioökonomische Belastungen der Lehrlinge berücksichtigt. Abschließend werden praxisorientierte Empfehlungen für Unternehmen und Politik formuliert.

While health promotion is widely established in schools, workplace health promotion measures for young employees have been implemented less frequently, particularly in the area of nutrition. Apprentices are in a transitional phase of life during which long-term dietary and health-related habits are formed. At the same time, motivation, job satisfaction and commitment to the training company represent key factors for successful vocational training. In this context, this master’s thesis examines whether and through which mechanisms workplace nutrition programs can influence apprentices’ work motivation. Methodologically, the study combines qualitative interviews (n = 12 experts from training companies) and a quantitative survey (n = 345 apprentices) conducted in Austria. The results indicate that apprentices who participate in nutrition programs tend to show higher work motivation and job satisfaction, with actual participation in the programs being more important than their mere availability. The variety of available programs is positively related with job satisfaction, whereas individual nutrition measures do not show a consistent direct association with work motivation. The financial situation of apprentices emerges as a relevant influencing factor and is more strongly related with motivation than individual measures. These findings suggest that workplace nutrition programs can support motivation and job satisfaction but should be integrated into a broader approach that also considers the socioeconomic challenges faced by apprentices. Finally, practice-oriented recommendations for companies and policymakers are presented.
